Avon Products Essay

After five straights years of ten percent plus growth and twenty-five percent operating profit growth under CEO Andrea Jung, the company suddenly began losing profits. One of the main reasons of this lost was the fast growth of Avon that couldn’t be supported by its employees. As with many growing organizations the structure, people and processes that were right for a $5 billion company were not necessarily a good fit for a ten billion dollar company (Goldsmith & Carter, 2010, p. 2). There were weaknesses that hurt the effectiveness of the employees at the talent management practices. Decisions on talent movement, promotions, and other key talent activities were often influenced as much by individual knowledge and emotion as by objective facts. Neither managers nor Associates have any idea about how the talent practices work. Even the HR department wasn’t sufficient to answer basic questions that might be asked by managers like â€Å"What will happen to me if I don’t do this? † (Goldsmith & Carter, 2010). Thus, changing at the talent management practices was a necessity for the company in order to increase the operation profits. The change theory typified in Avon Products case study is the 360 degree assessment process along with performance management and succession planning this would deliver the expected results if they were consistently and flawlessly executed. They used this method to build talent practices that were easy to implement. The proposed talent management model was integrated business and human resources strategy, talent management processes, organizational culture, provides a systemic approach, and results in having talented leaders and individuals available to accomplish the mission of the organization. One of the most simple and powerful changes was to bring transparency to every talent practice. Avon’s 360 degree assessment process was hardly a model of transparency when the turnaround began. The new team leader requested copies of each VP’s 360 degree assessment due to understand common behavioral strengths and weaknesses. A new, much simpler 360 was designed and implemented that explicitly stated that proper managerial and leadership behaviors were critical for a leader’s success at Avon. Helping to make the transition to transparency easier, the new 360 assessments and report differed from typical tools that rate the participants on proficiency in various areas. The type of evaluation information that was collected was from complex to simple, from egalitarian to differentiated, from episodic to disciplined, from meaningless to consequential, from opaque to transparent, from emotional to factual and from meaningless to consequential. Leaders know what is required to be successful, how to measure the situation, how HR and management can assist them, and the consequences of higher and lower performance. They know their performance rating, their potential ratings and how they can change each of those. They actively differentiated levels of Avon talent and provided each level with the appropriate experience. Their highest potential leaders understand how management feels about them, and they see a commensurate investment. Their lower performing leaders get the attention they need (Silzer & Dowell, 2010). Managers do the right thing for their associates both because the barriers have been lower than what they previously built and because management helped them with value added tools and information. Processes began to happen on schedule and consistently around the world. Talent decisions are made with an additional layer of qualitative and quantitative information drawn from across many different leader experiences. Leaders know that they must build talent the Avon way for both their short and long term success. When the turnaround began, no global process for understanding or acting on associate engagement issues existed. Select regions or department made efforts of varying effectiveness, but there was no integrated focus on consistent measurement and improvement of engagement (Silzer & Dowell 2010). In designing the engagement process, management applied the same three questions: the business benefit, the simple path, to adding additional value. Management accepted the substantial research that showed a correlation, and some causation between increasing engagement and increasing various business metrics. There were two goals established around simplicity. One goal was to understand as much of what drove engagement as possible, while asking the least number of questions. The second goals were to write the questions as simple as possible, so that if managers needed to improve the score on a question, their options for action would be relatively obvious. Management was confident that if managers took the right actions to improve their engagement results, not only would the next year’s scores increase, but the business would benefit from the incremental improvement. The challenge was to determine and imply communicate to the managers what the right actions were. Management with the assistance of a research team developed a statistical equation model that would become the engine to produce the answers. The statistical equation model allowed them to understand the power of each engagement dimension, for example, immediate manager, empowerment, senior management, to increase engagement, and to express that power in an easy to understand statement (Goldsmith & Carter, 2010). Avon’s mission is focused on six core aspirations the company continually strives to achieve. They are leader in global beauty, building a unique portfolio of beauty and related brands, striving to surpass competitors in quality, innovation, and value, and elevating Avon’s image to become the world’s trusted beauty company. At the age of seven, Dullard felt that nothing girls did could compare to the trill and excitement she experienced while playing football and baseball with the boys. Once winter arrived there wasn't any baseball or football; however, In the winter, they made and threw snowballs at the oncoming/outgoing vehicles as they drove by. One cold and cloudy morning after Christmas, Dullard and the boys strayed away from their homes In search of potential traffic to throw snowballs at.On Reynolds Street, a black Buick was headed in their direction. They spread out quickly made snowballs, aimed, and launched at the approaching vehicle. As usual they hit their target, but this particular time was different from all the other times. The driver pulled over, jumped out, and began chasing after the young juveniles. Without saying a word they all split up, with the exception of Dullard and one of the young boys, Mike Fay. The angry man continued the pursuit, following the two kids without any signs of giving up.Block after block, through backyards and over picket fences Dullard and Fay fled with the man trailing closely behind. At events like this we have stalls providing information about each staff member’s role, our policies and work from staff and children that display how diverse we and our multi-cultura l workings.Parents don’t always have time to attend open days, events or parents evenings and may feel guilty. At my setting we hold events on Saturdays and for parents evenings we arrange times to suit parents. We have bilingual staff members to help and translate if English is not the parent/carers first language or they are welcome to bring someone with them. Explain how effective multi-agency working operates within early year’s provision and benefits children and carers.A number of different services, practitioners and parents join forces, sharing information in order to prevent problems occurring. Parental permission will always be obtained before accessing these services, unless the child is deemed to be at risk of significant harm. Practitioners should assist parents and guide them in the direction of other agencies/services which could benefit them. Multi agency working e nables services to work alongside one another to ensure the best possible outcome for the child, young person and their families.Services are sometimes integrated to enable more effective care for the child/young person. Anyone who works with children should integrate, placing the child at the centre in order to improve their lives. Multi agency workings benefit the child and their families by identifying problems, providing information, their needs are addressed more appropriately and the family receive a tailor made support network. By working together and integrating the child’s outcome can be positive and can have a positive impact on the child health, development and learning. Canada and World War II

This paper studies the causes of WWII and Canadas participation in the war. The author has noted that the cycle of violence in the context of United States is critical for the immigrants. But even then the experiences of all immigrants can be different from each other. Hurricane Katrina Essay When an electrical power outage occurs from a storm, we are instructed to have flashlights, battery operated radios, a generator, survival gear, food, etc. But what happens when the power outage is long-term? What happens when the generator runs out of fuel and we can’t get more fuel? What happens when the batteries run down? For those who did not endure Hurricane Katrina, the consequences of loss of power combined with catastrophic flooding cannot even be imagined. The event of Katrina was not a mere inconvenience, it was a disaster of epic proportions. Much of the failure of first responders and ensuing rescue workers to operate efficiently was due to lost communications. Additionally, family members and friends could not find each other, nor could they find any information for quite a while. This particular storm was a nightmare for communications people as well as the victims. Simply the massive loss of power rendered the Gulf Coast without the basic tools to function. Today’s technology in communications is unparalleled and becoming even more sophisticated by the week; yet without power, even the most high-tech systems are useless (Donny Jackson, 12-01-2005). To review what happened during the storm that shattered communications networks, it is important to look at the emergency communications systems available and explain what failed and why. In the 35th largest city in the U. S. , how could so many people be suddenly disconnected? What happened to the cell phones, instant messaging, satellite technology, broadband, wireless and other forms of everyday communication that are largely taken for granted? Even in the horrendous disaster of 9/11, communication was still taking place. Even Hurricane Andrew didn’t knock all communications systems out. What was different about Hurricane Katrina? As Donny Jackson points out in Mobile Radio Technology (12-01-2005), all communications systems are designed with the notion that power is available. Backup generators and batteries are equipped to keep equipment running for a few hours at the most, which is usually ample time for the electrical grid to be back online to some capacity. In an earlier article by Donny Jackson (11-01-05), the floodwaters were to blame for most of the communications failures. The commander of police communications in New Orleans, Stephen J. Gordon, put it succinctly: â€Å"The wind was almost inconsequential†¦ It was the water that was the killer. † Herein was the problem: most wireless towers are designed to withstand hurricane force winds. The cell towers survived the winds, as in Florida’s hurricanes, but the power to drive the networks was knocked out by the unprecedented floodwaters in the city of New Orleans. There was also damage to a generator when flying debris punctured the radiator on the backup generator. When sudden damage of this type occurs, there is little that can be done to overcome the massive loss of communication. However, IT was still working, and emergency personnel were using the Internet to send out instant messages when all other communications failed. Of course, this was only possible with emergency power available until the fuel in the generators was gone. Since the roads were impassable and there was widespread damage to gas stations and roads to the gas stations, generator fuel swiftly dwindled. When communications are cut off to first responders in a disaster, chaos ensues as victims assume help is on the way and when it fails to arrive, the emotional aftermath is seen. First responders themselves are traumatized by being rendered almost as helpless as the victims they are hired to rescue and protect due to being cut off from each other. In the case of Katrina, it turned out that satellite and internet technology helped enormously in the days following the disaster, when families needed help finding each other and victims needed medical attention or evacuation. It seems that satellite technology had the edge over terrestrial communications systems, yet satellite communications are not yet sufficiently integrated into emergency communications networks, according to Satellite Industry Association (SIA) chairman Tony Trujillo (Peter Brown, 2006). Agreeing with this statement was the FCC Chairman Kevin Martin, stating that: If we learned anything from Hurricane Katrina, it is that we cannot rely solely on terrestrial communications (Brown). IT technology was utilized to patch together a system of tracking evacuees in the days following Hurricane Katrina. Several IT companies met two days after Katrina had struck and agreed to set aside competition and focus on helping the victims (Bart Perkins, 2005). Within five days, IT companies began executing networks for shelters, finding families, financial assistance and infrastructure. This mammoth effort was undertaken doing a lot with a little. Linking databases to larger organizations using what means were available was no small task, given that there was no power supply to speak of. In this case, the private sector possessed a greater ability to render assistance than the emergency or government agencies due to their skills and mobility. The Hurricane Katrina tragedy was ironic in that the entire world was more informed than the victims, evacuees and rescue workers regarding what was needed in the stricken areas, due to television, print and Internet media (Diane Mermigas, 2005). The observance of these phenomena has prompted the investigation into the further development of new bandwidth-rich services that go beyond media and entertainment and imbed themselves into emergency services. As a result of the losses and lack of preparedness in terms of emergency communications for a storm that was possible but not probable enough to prompt a major beefing up of communications networks, new measures are being taken to ensure that it doesn’t happen again. Flagler County in Florida is investing $10 million to install an 800 MHz radio system, which will suitably serve multiple channels of communications and heavy user traffic through one network (Michael Reed, 2005). New Orleans had an 800 MHz system, but it was knocked out by the floodwaters. However, the terrain of Flagler County is different and the county also has two satellite phones available as a backup. Satellite equipment works well as long as one has a clear view of the southern sky, but in a city or indoors, they are ineffective (Jackson, 11-01-2005). Two satellite phones may not seem like much, but the county can simultaneously call for help and stay in contact with emergency officials if need be. Moreover, where Flagler County’s radio signals currently fail in the western part of the county, the new 800 MHz system will enable signals to 95 percent of the county. In New Orleans, when the 800MHz equipment was rendered inoperable by the water, the statewide system was insufficient in dealing with the new traffic of users in the form of out-of-area emergency workers (Jackson, 11-01-2005). The resulting demand now is for redundant forms of connectivity, networks capable of re-routing traffic around the point of failure, better protection for equipment in terms of casings, and alternative power sources. In the works now are packets of emergency communications networks that operate on satellite technology and are able to seamlessly interface with terrestrial technology (Brown). One of the acknowledged problems with the communications infrastructure was that in the areas stricken by Katrina, these systems were not in place prior to the storm. Had they been strategically placed, response would have been more efficient and effective. One of the problems with first responders dealing with satellite equipment is the time; first responses are time-critical and while the team is trying to get to the victims, it is not likely that having to keep repositioning the receiver on a mobile satellite communication system would be an attractive idea. There are alternatives that had been considered dubious prior to Katrina, but are now gaining interest. One such communication network is being developed by Space Data, based in Arizona. Almost laughably simple, the Sky Site Network uses weather balloons to fly base systems up to heights of 65,000 to 100,000 feet above the earth (Jackson, 12-01-2005). This system could be deployed in advance of an oncoming hurricane or in the event of a disabled network. The balloons can remain aloft for about a day and are reusable when they fall to earth. Another possibility is a combination of solar, fuel cell and wind powering towers instead of terrestrial electricity. While this combination has largely been dismissed as environmentalism driven pseudo-science, one company has gained great interest after Katrina and has installed the towers at an airport in West Virginia to run the video surveillance cameras (Jackson, 12-01-2005). Knowing that it is only a matter of time before another disaster strikes, whether it is natural or man-made, it is prudent to shore up communications systems and develop different networks, both terrestrial and satellite, that can be compatible. Due to the human condition, it is more likely that such systems will be developed in the private sector focusing on entertainment or gaming rather than emergency preparedness. It seems that new technology becomes quickly taken for granted and integrated into daily life so much that many forget how to function without it. Yet designers and officials would do well to think outside the box by finding multiple purposes for such communications devices, in the event of an emergency. Past disasters such as the London transit bombings of July 2005, the tsunami in Indonesia in 2005 and now Hurricane Katrina have shown the value of videophones and camera equipped cell phones. Yet these devices require terrestrial networks to operate as well as electrical power to recharge them. While some small items such as cell phones, calculators, etc. are solar powered, the sun is not always reliable. Nothing is. This fact should demonstrate the importance of multiple power sources, both conventional and alternative, in order for equipment to function for extended periods of time even when the main power is disabled. In any emergency, effective communication is critical. Making communications networks better can be the difference between life and death in future disasters. The people around him Essay These two poems are written about very different subjects but they both explore the theme of betrayal. In the first poem ‘Havisham’, the poet Carol Anne Duffy uses Mrs. Havisham, a fictional character from the well know novel ‘Great Expectations’ by Charles Dickens, as her extended metaphor for betrayal. In the second poem ‘Kid’ by Simon Armitage, the poet presents the theme of betrayal from a slightly different perspective using ‘Batman and Robin’ as his literary conceit. Both Havisham and Kid feature literary conceits through which the poets convey the characters thoughts to the reader. In Havisham, Duffy uses her chosen metaphor as the title. This makes the theme of betrayal known to the reader from the very start of the poem. Duffy asexualises the main character in the title through the absence of the pronoun â€Å"Mrs†. This puts extra emphasis on Mrs. Havisham’s metaphoric significance. In kid, Armitage uses the extended metaphor (Batman and Robin) to sarcastically influence the speakers’ role reversal of his childhood relationship with his stepfather who left him and his mother, to be in a relationship with another woman. Both poems use strong plosives in the opening line of the poem. Havisham starts off with the phrase â€Å"Beloved sweetheart bastard†. The repetition of the letter ‘b’ gives the poem an immediate aggressive tone and evokes anger. This phrase is also an oxymoron; the poet is expressing the characters unhealthy state of mind through the polarisation of feeling. This is a result of these two feeling, love and hate, are irreconcilable, and yet both experienced by the speaker to their extremes. Simon Armitage in kid also employs plosives to emphasise the anger and violence expressed throughout the poem examples include, â€Å"Batman, big shot† and â€Å"punching the palm of your hand†. Therefore, both poems use plosives in order to gain the same effect, emphasis on aggression and anger. Clothing is another common device used by both poets to express the characters state of mind. In Havisham the speaker seems to use clothing to convey a deeper meaning to the reader. â€Å"Loves hate behind a white veil† This oxymoron presents two overwhelming contradictory emotion. This shows that although the speaker is angry there is also a more sophisticated side to her. However in kid, the description of clothing is far less sophisticated; â€Å"now I’ve doffed that off-the-shoulder / Sherwood-forest-green and scarlet number for a pair of jeans and crew-neck jumper† . The speaker in kid evaluates his adulthood through his clothing, which shows that he does not operate well in society. The clothes that belong to childhood is the â€Å"Sherwood-forest-green and scarlet number† and the â€Å"pair of jeans and crew neck jumper† belong to adulthood. The speaker shows immaturity by describing his adulthood in terms of external virtues. This would seem fairly mundane in contrast to Havisham, which refers to clothing as part of an intelligent literary device, which subsequently has an effect on the reader. Enjambment is used in both poems, with each poet using this technique to create different effects on the reader. In Havisham, Duffy uses enjambment to build up dramatic tension in the poem. The enjambment used in Havisham goes against normal structure in poetry; â€Å"who did this / to me?†, the effect that is created by the thoughts of the speaker running over from one line to the other, emphasises the great anger felt by the speaker at this point. This use of enjambment is doubly useful, in this case as the overall effect of the enjambed lines is that the idea takes the form of a rant. Armitage creates a mood of aggression in Kid, partly caused by the structure of the poem. Kid is presented in four long periodic sentences with multiple sub-clauses, enjambed over nearly every line. One of the many examples can be seen on line one over to line two were the speaker says â€Å"when you gave the order / to grow up†. The emjabments used in kid also add to the menacing tirade in the poem. In Havisham the structure of the poem resembles that of natural speech. This results in the poem being more naturalistic. At the end of the poem Duffy uses the breakdown in rhythm, â€Å"b-b-b-breaks† to emphasise the speaker’s emotions. By adding in this caesura Duffy shows the disintegration of language, which connotes the breakdown of mind and the unstable mental state of the speaker as a result of the betrayal. Similarly in Kid, Simon Armitage also uses caesura’s to emphasise some key words and themes within the poem, â€Å"I’m taller, harder, stronger, older†. As well as adding greater emphasis to the words, the use of commas between each word breaks up the rhythm of the poem and similarly to Havisham makes the poem exceed the boundaries of normal poetry. This causes the poems to take on the form of a rant. Language devices are used in both poems to enhance the build up of tension. In Havisham, Duffy uses alliteration to build up tension and as stated above, show the unhealthy state of mind of the speaker. The example of this is â€Å"b-b-b-breaks†, this shows the feelings of the speaker mounting up inside her, and she has difficulty getting them out. Her hesitancy in this case could also allude to the speaker’s shamefulness of herself and the state she is in. Duffy also uses sibilance to enhance this effect, â€Å"Spinster, I stink†, this also could allude to the same effect as previously in which the speaker is ashamed of herself. The term spinster refers to unmarried women of marriageable age, and unlike bachelor has negative connotations. This use of sibilance crates a very real effect to the poem the reader can hear, see and smell Havisham in their mind. The assonance found in the second stanza, â€Å"cawing Nooooo at the wall†, implies that Havisham has been re-living in her mind the past events in her life, something that is often not psychologically healthy. The significant literal device found in Kid is the use of repetitive assonance which in this case is all the lines ending in ‘r’: â€Å"order wander yonder rather corner †. These assonances conjures up an ‘index finger pointing belligerently at the interlocutor’. The resulting effect is that of mounting anger and violence in the speaker. In conclusion Duffy lends pathos and a tragic dimension to her character. In order to have a tragic dimension in a character, the character needs to have experienced some sort of tragic event. For Havisham this was the betrayal which causes her to be totally self-aware. As a result this event will manifest itself in to the character of the speaker. This will cause the reader to sympathise with the speaker. In Kid, Armitage presents a character who seeks to measure himself favourably at someone else’s expense. This makes it much harder for the reader to sympathize with the speaker in Kid than in Havisham. As a result of this I feel that the speaker in Havisham is far more captivating than the one in Kid. This is mainly due to the effect the tragic event of betrayal suffered by the reader, has affected her behaviour. This in conjunction with the various stylistic and linguistic features in the poem make Havisham a more powerful and effective poem.

Comparison of Flow Patterns of Rivers Introduction Comparing the flow patterns of rivers in different regions can be most revealing to the contemporary geographer. As Veissman and Lewis have emphasised, all waterways are influenced by the six components of the hydrological cycle.[1] These are: precipitation levels, infiltration, evaporation, transpiration, surface run-off and ground water flow. Such factors, along with topography, often vary considerably within relatively small geographical boundaries. For the purposes of this investigation the flow duration curves (FDCs) of the rivers Owenmore, Funshion, Rye Water and Fane, which are located in the Republic of Ireland, shall be subjected to inspection and comparison. The Flow Duration Curve As Singh has noted ‘the flow duration curve (FDC) is one of the simplest but most informative tools in hydrology’ and ‘shows the percentage of time during which specified flows were equalled or exceeded during the period of record.’[2] In essence, the FDC is a model which can be utilised by hydroelectric companies and other agencies in order to determine the energy capacity of a river, normally on an annual basis. The vertical, or Y, axis represents the flow rate (Q) measured in cubic metres per second (mà ¯Ã¢â‚¬Å¡Ã‚ ³/s) and the horizontal, or X, axis represents the percentage of time over a specific period in which flow exceeds the value on the Y axis. Thus, the area below the curve shows the potential energy capacity of the river. The shape of the FDC is influenced by the six components of the hydrological cycle and also the topography and shape of the river’s catchment area. As Ward and Robinson have highlighted, a steeply sloping FDC is typical of ‘highly variable flows with a large quick flow component.’[3] Such a trend is associated with waterways in the Mediterranean region due to extremes in precipitation levels, high surface run-off and a low storage capacity of the soil. On the contrary, a gently sloping curve indicates a ‘large delayed flow component.’[4] This is typical of many rivers in temperate climates which continue to receive through-flow during periods of low precipitation from water stored in the surrounding soil and bedrock. The lower end of the FDC is indicative of ‘perennial storage in the basin.’[5] Thus, if the FDC ‘flattens out,’ the catchment area has a considerable degree of water stored which will flow into the river during d ry periods. A Comparison of Rivers The Flow Duration Curves of both the rivers Owenmore and Funshion are similar in shape and exhibit a much steeper trend in comparison to the FDCs of rivers Rye Water and Fane. However, the curve of the Funshion flattens out more than that of the Owenmore. Flow rate never decreases below 1.8mà ¯Ã¢â‚¬Å¡Ã‚ ³/s on the Funshion whereas on the Owenmore it can be as low as 0.8mà ¯Ã¢â‚¬Å¡Ã‚ ³/s. This shows that the Funshion benefits from a greater level of through flow and storage capacity within its drainage basin. Indeed, this is understandable when one considers that the total area of the Funshion’s catchment exceeds that of the Owenmore by 64 Km . Specific run-off is also 0.9 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s higher in the area of the Owenmore which accounts for the river having a higher maximum flow rate of 20.90 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s. In only 5% of the time, 17.3% of the total annual flow rate passes through its water channel. Mean flow rate of the River Funshion is 8.14 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s, the highest of all the rivers. Flow rate exceeded for 95% of the year (Q95) is 0.495 and emphasises that the Funshion has the greatest minimum river flow of all the waterways. The rivers Rye Water and Fane have a flow range which is less than that of the Owenmore and Funshion. Maximum flow rate is 11.8 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s on the Rye Water and 8.0 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s on the Fane. This is due in part to the lower drainage area of both basins. The Fane’s is only 234 km and the Rye Water’s is the smallest of the four at 215 km . The flow rate exceeded for 95% of the year (Q95) of the Fane is 0.085 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s to the Rye Water’s 0.046 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s. The Fane’s catchment exhibit’s a greater degree of storage capacity than that of the Rye Water as flow rate never drops below 0.20 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s. However, the Rye Water’s flow rate drops considerably and levels off at only 0.10 mà ¯Ã¢â‚¬Å¡Ã‚ ³ /s for 15% of the year, contributing to the lowest mean flow rate of all the waterways at just 2.16 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s. The specific run-off rate of the Rye Water is 0.4 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s higher than that of the Fane. Of all the rivers, the Funshion exhibits the highest base flow rate whilst the Rye Water’s is the lowest. The Owenmore has the widest range of flow rate from 20.90 mà ¯Ã¢â‚¬Å¡Ã‚ ³ /s to only 0.80 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s. The Fane has the gentlest FDC and ranges from 8.00 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s at high flow to 0.20 mà ¯Ã¢â‚¬Å¡Ã‚ ³/s at low flow. Geographical Locations and Factors of Influence The River Owenmore is located in the north of the Republic of Ireland and flows from north central Mayo to Sligo Bay. Precipitation levels are high in this oceanic coastal area and average 1163 mm per year. Andy Warhol Never before have I encountered more intriguing works of art than those done by Andy Warhol. I have been curious about his life ever since I saw his work in Milwaukee. I saw his famous work of the Campbell's Soup Can. By viewing this, one can tell he is not your average artist. I'm sure his life is full of interesting events that shaped him into who he was. As an artist myself, I would like to get to know the background of his life. I may then be able to appreciate his styles and understand why and how his works were created. His life is as interesting as his artistic masterpieces. Andrew Warhola (his original name) was born one of three sons of Czech immigrants, somewhere in Pennsylvania on either August 6, 1928 or on September 28, 1930 (the date on his birth certificate). His father died when Andy was at a very young age. Thus, it forced Andy into a deep depression containing lack of self confidence. Much of his young life has been kept secret. However, he did report being very shy and depressed because he never felt comfortable with his homosexuality. His childhood life may have been full of the torture that children threw at him for being the different person he was. He was able to attend college. After graduating with a Bachelor of Arts degree in pictorial design from Carnegie Institute of Technology in 1949, he went to New York City with Philip Pearlstein, who was a fellow student that later became a well-known realist painter. In 1960, Warhol finally began to paint in earnest and to view art seriously as a career. He began his career with commercial drawings of women's shoes. In 1961, an early manifestation was his Dick Tracy, an enlarged version of the comic strip that was placed in the window of Lord & Taylor's department store. He followed in his own footsteps to keep going in the ever-so-famous "pop art" track. Warhol's use of images are so close to the images themselves, thanks to the photographic silkscreen technique, which is a process of applying the same image over and over again without changing the original. In 1963, he began turning film into his next aesthetic. He was the recorder of the world around him. Warhol saw this world as populated by hustlers of various sorts, motivated largely by money and the goods it would buy. Later that next year, he started to experiment in underground film. Some even complained of the editing job done by Pat Hackett. "One problem with the diaries is their postmodern polish, such as the casual proofreading and editing" (Trebay 1732). The reason the editor didn't fit up to par was the mere fact she wanted it to sound how Andy explained the day. "...still the book is great social history with its lip-smacking tales of loveless, sexless marriages, its gimlet-eyed view of other people's success, and its rampant unclosetings" (Trebay 1732). I, myself, found the book very entertaining and a great nonchalant look at the famous and their everyday lives. It may have been organized better and condensed a bit, but none-the-less it was still interesting and kept me reading.

Adventures of Huckleberry Finn Race Relations  Ã‚  Ã‚  Ã‚   Humans are fascinated with real life situations, tagged in with fictional story line.   Mark Twain’s novel, The Adventures of Huckleberry Finn, describes real life situations, in a fictional story line perfectly.   Twain put the real life happenings of slavery, in a fun and fictional story.   The novel is mainly about the racial relations between each human.   Classes of society, loyalty/friendship, and rebellion shows how the novel evolves into a main theme of Race Relations.      Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   Throughout the history of the world, people have been placed into categories based on their wealth, and all of the worldly possessions that we have.   These classes of society can really make people talk, and act differently towards some people.   In The Adventures of Huckleberry Finn, the novel shows these classes really well.   In the beginning of the novel, we see a little bit of the black class, and how they were treated.   â€Å"Miss. Watson’s big nigger, named Jim, was setting in the kitchen door, we could see him pretty clear† (14).   Jim, Miss. Watson’s run away slave in the story, is part of the black class.   We see the sub ordinance that blacks were placed in America, because blacks were not allowed to be in the house, because they were uneducated, and had to be working in the fields.      Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   Another example of the classes we put each other into is when Huck, the main character, and Jim were heading south.   Jim and Huck are sitting on the banks of the Mississippi River, and Jim says â€Å"I owns myself en I’s wuth eight hund’d dollars.† (54).   This shows the reader that blacks are so low, that the white people place prices on the blacks.   As uneducated as the blacks are, they believe they are worth so much money, because that is all they hear from their owners.   By doing such a thing to another human being, that degrades our country, and the black citizens themselves.      Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   At the end, we see how these classes can effect one person, due to his social status.   Like before, people say things to other people, to make themselves feel better, and they do not care what it does to the person they are talking about, because of their class in society.   One example of this is when â€Å"They cussed Jim considerably, though, and give him a cuff or two upside the head† (271).

Developing Orientation Program

As the human resources team evaluated these events, they realized that the first step was to come up with the objectives of what they want their new onboard and orientation process to accomplish. This starts with creating a proper training program for new hires. Instructional Design Plan In order to address this problem effectively and create an effective unbarring and orientation program it is important to assess what measures need to be taken.It is imperative that human resources has a broad understanding of the learning style of the participants in order to create the proper objectives for the instruction. In this case, what is needed is a plan to create a more comprehensive onboard and orientation. The objective here would be to create an onboard that answers all questions that new employees might have, to make sure that employees are properly oriented to the company and their position, and that training rules are in place so that employees do not feel that they have been placed in a sink or swim situation.Learning Objectives By completing the instructional design plan, and combining that with the results of the needs assessment, as well as feedback from surveys given to management and employees, it is possible for the Human Resources team to be able to de termine what objectives are important for them to meet in order for new orientation classes and onboard sessions to be successful. In this case the first training session will need to focus on the importance of the onboard program.In this particular case, this session needs to involve a ore detailed overview of the company structure, as this will assist new employees in better understanding the inner workings of the company, and know the proper protocol to follow when questions arise. Objective number two relates to the fact that this is a very specific type of work environment, because you are dealing with workers compensation, and the specific rules and regulations that each state has.It is understood that many of the new hires do not have specific training in workers compensation programs, and that significant time will need to be spent explaining workers compensation ales and regulations, and how they differ from state to State. The third major objective that needs to be address ed in this program is customer service and the importance of provident excellent service to the customer. New employees need to be trained on how to handle various issues when they arise, while keeping the customer informed of the situation at all times.New staff needs to have an onboard and orientation process of at least two weeks. The first week in the onboard sessions, learning about company culture, and having in-services on customer service. In the second week of employment the new employee should be assigned to a senior team member whom they can shadow and be properly trained in their position.
